Making 2011 a Breakthrough Year!

As this year draws to a close, its time to focus on the year ahead.

At my house, I started to review of my accomplishments, victories, mistakes and failures. Now, I can say that I am ready to welcome the year 2011. I am ready to be used by God for the expansion of his glory.

When I went to Touch of Glory at Antipolo City, God has imparted me this verse.

“If you fully obey the Lord your God and carefully follow all his commands I give you today, the Lord your God will set you high above all the nations on earth. All these blessings will come upon you if you obey the Lord your God”.  Deuteronomy 28:1-2

I am focus for the new things in life, a breakthrough year!

Equipped for the Workplace

I want to share this article by OS Hillman.

May the God of peace, who through the blood of the eternal covenant brought back from the dead our Lord Jesus, that great Shepherd of the sheep, equip you with everything good for doing His will, and may He work in us what is pleasing to Him, through Jesus Christ, to whom be glory for ever and ever. Amen. Hebrews 13:20 - Proverbs 13:12

Over 70 percent of our time is spent in a working environment, yet our training and teaching focuses on areas where we spend much less time. The workplace is the greatest mission field of our day, yet we do not train workplace believers how to effectively integrate their faith into their jobs. The wall between Sunday and Monday still exists. Most believers do not understand that all of life is spiritual, not just life on Sunday.

A recent study found that 50 percent of Christians have never heard a sermon on work; 70 percent have never been taught a theology of work; and 70 percent have never heard a sermon on vocation. Why do we focus on the fringes rather than the center where most people spend most of their time - the workplace?

God is removing the wall of separation by speaking to pastors and workplace believers all over the world. A pastor recently shared how his church ordains their workplace believers for their calling to the workplace. Another pastor described their church's commitment to integrating training for their workplace believers on the theology of work. Another told how they began a workplace ministry within their church for their workplace believers, and even integrated Sunday school programs specifically geared to help workplace believers understand their calling in the workplace.

We are entering a new era in the Church when workplace believers are seen as a remnant of the Body of Christ who need to be mobilized and trained for the work of the ministry to their own mission field-the workplace. Are you one of the men and women God is raising up for this task? Pray that God will help pastors understand and affirm this calling, and that they will respond by training the people of their churches for their own ministry to the workplace. When we reclaim the 70 percent, the remainder will be reclaimed automatically.

Living Forward, Understanding Backward

Forgetting the past and looking forward to what lies ahead” -Philippians 3:13

My agony is about to end. At the conclusion of my journey for 196 Days of this year, I am thankful that I was able to stand on the top of the edge, looking behind is a memories of my past and living forward is seeing a beautiful landscape that God has prepared for me. All frustrations, pains, setbacks and struggles I had just endured seemed to subside. I couldn’t believe that I was able to walk in the awful times of life. Today, there is a sense of accomplishment.

In my life, it is often lived forward, but understood backward. I learned to fully trust the Lord in spite of difficulties, in spite of the people around me has a lot of things to share while I don’t have anything. Sometimes, I sit back and breathe a sigh of relief that all my frustrations and pains will be disappeared.

Looking Forward.

You know You're in HR when...

You Know You Are in HR
When everyone in the office hates you for enforcing organisational policy.
     -Guest Bola

You Know You Are in HR
When you have to tell a female employee what dress is acceptable and what not and when you have to use your social experience to judge if the female I am hiring is pregnant or not
     -akankshapb

You Know You're in HR When....
When your boss tells you all of his plans and visions and asks you to implement them asap and with little help from him, if none at all... When
you feel that you do not have the right to be cranky or irritated or disappointed because if you do, where will they go to unload their baggages?... When you know you have to fit into a small budget just to get
an activity done for the employees... When you feel you want to go absent for a whole day without texting or emailing anyone from the office... When you SUDDENLY, OUT OF THE BLUE, you felt good because someone came to you and said, "HR, you're so good at scouting good venues for teambuilding activities," which you thought was impossible to hear! When after an activity you ask people if they have any concerns or violent reactions and
they say none but afterwards they talk behind your back... When everyone else in the room suddenly becomes agitated when you pass by - because they are either watching movies on YouTube or playing games...
     -Guest Onesimus

You know you are in HR...
...when the President of the company tells you to improve morale and work on ways to create a more positive environment and then he turns around and publicly reprimands several employees; ...when employees come into your office to complain that a co-worker stole their staples; ...when you're told by senior management that we "can't be held hostage" to labor laws; ...when you hear that the President of the company said, "I know I'm not supposed to ask this but...", while interviewing a candidate; ...when a department manager asks for your advice on how to deal with a problem employee and then does the exact opposite; ...when you can't say, "I told you so" when a problem arises or a hiring decision goes wrong. (and all of that is just a typical Monday)
     -Guest KJO

You know you are in HR when...
You are searching for a FAQ about HR laws to make a presentation for managers who conduct hiring in your organization and don't know anything about HR laws.
     -Guest Samira

You Know You're in Benefits When...
,,,your fellow church choir members internally roll their eyes when you put one more anonymous employee on the prayer list for: terminal illness, FMLA issues with elderly parents, newborns in intensive care, struggles navigating the health care system, torn between sympathy for sick subordinates and having to get the work done, furlough and layoff worries.
     -Guest Cat

You Know You're in HR When......
When you can't afford to be late to work because, if you do, it will send the wrong signals to the employees.
     -Guest shiko

You Actually Desire to Meet Super Angel
HR is the only person to help you out with every problem. A good HR will surely help you out, and instead of giving you a suggestion, help you to explore it out on your own.
     -Guest Arti

You know you're in HR when...
Your boss tells you he doesn't want you to sit in on an interview in case he says something illegal.
     -Guest Erin

You know you're in HR when...
You know you're in HR when you are laughing out loud at all of these responses. I can't wait to share. You know you are in HR when the president of the company tells you he doesn't agree with the stated employment laws.
     -Guest Erin

You Know You're in HR...
When you get to receive an invitation from the NLRC for allegedly terminating an employee, when you don't even know when it actually happened.

     -Guest HRP

You know you're in HR when...
You stop getting invited to informal outside activities, e.g., drinks, bachelor/bachelorette parties--even bowling.

CEO of Me, Inc.

De La Salle University, Manila --- Mr. Ernie Cecilia, FPM, President and CEO of EC Business Solutions and Career Center has shared about Personal Branding “CEO of Me, Inc”.  The message is simple yet it created an impact to the audience.  It is true that Personal branding is very important to individuals. Have you identified your personal branding? If YES, good for you! I will be glad to hear from you. If NOT YET, find a mentor whom you can share your life with so that he may guide you to a right path.

Regardless of age, regardless of the business we happen to be in, all of us need to understand to be in, all of us need to understand the importance of branding. We are the CEO’s of our own companies, Me, Inc. You’re not defined by your job title. You’re not confined by your job description”. Tom Peters

Lifestyle Changes

Makati City, Philippines— Several HR Practitioners and Representative from different companies have attended Nutrition, Health and Wellness Workshop 2010 of Nestle Philippines in Rockwell Makati City. Dynamic Speakers have spoken and shared about Nutrition, Health and Wellness. Few questions I asked myself that time if “I am living life well?” and “Do I have a personal wellness program?” I admittedly tell everyone that I have a poor orientation about nutrition and health.

According to the HR Corporate for Wellness of Nestle Philippines, Wellness is not achieved overnight, it entails change in lifestyle. It usually takes 3 months to see lifestyle change. It’s hard for those who are not serious but it will eventually benefit them if they have undergone right orientation and program.

FORMULA FOR LIFESTYLE CHANGES (from Prof. Hercules Callanta, MS)

FREQUENCY
Exercise at least twice a week
INTENSITY
Moderation
TIME
At least 30 Minutes to 1 hour walking or jogging
TYPE OF PHYSICAL ACTIVITIES
Exercise, Dance, Lifestyle Activities, Sports, Games and Work

The workshop has two components: Personal Wellness and Group Wellness. Personal Wellness is a quick course on how to take care of one to be able to take care of others. The second part is on Wellness program action planning for the group or company. Here are the objectives in conducting an Employee Wellness Program:

1. Increase Productivity
2. Reduce Healthcare Cost
3. Change in Lifestyle
4. Become Nutrition, Health and Wellness Representative

A licensed Nutritionist, Ms. Marjorie Cahinhinan allowed me to take 1800 calories  per day, maintain a balance diet (3 ½ cups Go Foods- Rice, Bread, Corn etc, 3 ½ cups Glow Foods- Vegetable and Fruits, 4 pcs of Grow Foods-Meat, Beans, Eggs etc and 5 tsp sugar and 6 tsp fat/oil), exercise at least 30 minutes to 1 hour jogging or walking a day. Whew, this is the cause of my wellness activity program. J

For those who would like to gain or lose weight, I suggest to consult an expert before taking a hard hard hard physical activities and diet. Now, I am assigned to conduct an Employee Wellness Program Activity in our Company.

Etymology of Grace

Have you found the meaning of your name? Is your name significant? I heard from others that they wanted the name “grace” as name for her child.  Where does “Grace” originate?  Grace was originated in Latin, it derived from the word gratia and the meaning of Grace is “favor, blessing”.  According to Greek Mythology: the Three Graces were goddesses of nature: AGLAIA (Brilliance), THALIA (Flowering), and EUPHROSYNE (Joy).  To Christians, Grace means unmerited favor and free salvation from God.

During the 15th century and coming to fame by the 1540s, Grace often crowned the watch list in local parishes. Popular particularly in Scotland and northern England, Grace was a name also borne by Grace Darling, lighthouse keeper's daughter, who saved sailors during a storm in 1938. In more recent times, it was famous as the name of actress Grace Kelly, who became Princess Grace of Monaco. In terms of name popularity, Grace was the 17th most popular name in the US in 2006, and ranked as #1 name in the United Kingdom in 2007. It is also very popular as middle name.

But what does the Bible tells about our name? Names often are specific indicators of God's plans and purposes for every individual. God is very particular when giving names to his people.  My name would be different from yours but I believe God has been particular in you when you were conceived by your mother.
I believe that where I am now is because of God’s grace. I don’t have a unique name as yours, I have nothing to boast except that I know that God is my only Savior and Lord. I have nothing to offer Him of any worth but, He still gave me His grace.

Why do we cry?

87 of 196 Days
Did you know that we actually cry about 250,000,000 times in the course of a lifetime? Tears flow from tear glands into your eyes through tiny tear ducts. The tear glands are located under our upper lids, and when stimulated, produce tears to form a thin film over your eyeballs. Whether we are awake or asleep, happy or sad, this salty fluid is always flowing from the tear glands when something makes us happy or sad, our tear glands will produce emotional tears.

Why do we cry? Scientists have discovered that emotional tears contain high levels of manganese and a chemical called prolactin. It is believed that crying is a way of removing “excess” chemicals, which are not very good for the body. This might help explain why people say they feel better after "a good cry." Some says that they cry to show emotion and to relieve true inside feelings perhaps from greatest pain, sorrow and disappointment in life.

But what does it feel like after you’ve been crying? It may help to release the pressure of sadness so we can feel better. Jesus himself has cried when he experienced greatest pain, he says "My soul is exceedingly sorrowful, even to death" (Mt 26:38). Three times He asked God to let the trial pass but then God let Jesus suffer from pain so he will be a testimony to the world. A place where Jesus poured out his heart and shed tears, a place called Gethsemane.

I believe that when a person cries there’s an emotional longing within. I guess we cry because we want to unload our emotional feelings, they may not notice how sorrowful and painful we are, but I believe that God will use the greatest pain to be a powerful force in my life, in your life and in the in the lives of other. I believe that God sees our hearts, our cries and our tears.

“I always knew looking back on my tears would bring me laughter, but I never knew looking back on my laughter would make me cry.” Cat Stevens

Desconectado

It might be strange telling a person that you are temporarily disconnecting yourself. It might be saddening but I know its for our own good. Tears fell on face when I fell on my knees. I smiled after a simple prayer. I look forward for a better Me after this season of life. I will certainly miss a lot. I am slowly drifting away.

I hope to come back soon. Adios.

Moment (Part 2)

I am staring upon my notebooks and blogs then I started to realize the importance of taking notes of my past, present and future happenings in life. I realized that I need to really write a lot because through writing I became more aware of the things that I am going through.

Just last night, God has put passion in my heart to pray for Makati and my Team as well. I almost fell down on my knees for the burden God has entrusted to me. I have seen my nothingness in God's sight, I have seen how broke I am. Thank God for the moment of truth and honesty in his sight.

I will cherish the moments I have been with the King. I always thank HIM for his love and passion to save the lost and perishing souls.

I have been lost for quite a time due to circumstances. Now, I will start to write again for his glory.

The day of breakthrough is near. I am faithfully waiting. I am waiting.

Moments

I celebrated my Birthday last 17th of August. There were a lot of realizations in my life after the day of my celebration. I know that I received a lot of greetings and gifts. The most important person in my life-- the Author of Life- God.

I know that I lack of things, unstable emotionally and financial, spiritually weak at times and lacking of happiness with some aspects of life. I know that i should not cling on the things that will not glorify God but I realized that this is point that I should look upon to for me to be able to see the plan of God in my life.

I cannot wait for the time I will be free. Everyday in my life, I am wishing and praying that the 196 Days will be ended up so soon. I believe that the road is too long, I could not fast track the things I have been going through. I need to patiently wait until the time will come.

I also uttered something that I have to wait for the time where we can be freely express our thoughts and feelings. I am not sure if this will happen but I am clinging to the Almighty God for the right time and place to utter his gift upon us.

On the other hand, I am also waiting for the perfect will of God in my life. The man of my life. I do not where he is now, I am not sure if we already met but I want to assure him that I am faithfully waiting for him to come and ask my hand.

I pray that God will bring joy in my heart everyday. I pray to God that I will alive and sensitive in his present.

In your hands I commit once again my life. Take it and hold it. In Jesus Name

The Causes of Failure

"You cannot stand against your enemies until you remove it." Joshua 7:13b
The first battle for the people of Israel traveling from Egypt was at Jericho, once they crossed the Jordan River. God had given them a great victory at Jericho, and Joshua was now ready to move to their next battle at Ai. After they spied out the enemy camp, they determined they needed only a few thousand men to gain victory.
They went up against Ai only to fail miserably. They lost 32 men in a battle that should have been an easy victory, but instead they were forced to retreat. Joshua was devastated. "Ah, Sovereign Lord, why did You ever bring this people across the Jordan to deliver us into the hands of the Amorites to destroy us?" (Josh. 7:7a) In this case, the people fell short because they failed to uphold the standard God had set for them. God had told them not to take any plunder from their first battle. However, Achan hid some forbidden treasures, and God was now judging the entire nation for one man's sin.
Whenever we act without God's complete blessing on our activity, we can expect God to thwart our plans. God's word to Joshua was that he could not stand against his enemies as long as there was disobedience among his troops.

Whenever we launch a business endeavor, we should make sure there are no unclean things in our dealings that would allow us to be vulnerable to a failed effort: unpaid vendors, disgruntled employees who were not treated fairly, lawsuits, dishonesty. Many of these things can hinder God from blessing our enterprises. These things can remove the shield of protection from our workplace, which God wants to bless, but cannot because He is committed to upholding righteousness. His name is blemished when unrighteousness is allowed to permeate our lives.
Is the Lord able to bless your enterprises today? If not, you may need to go back and clean up a few things before He can do so. Take whatever steps are needed to ensure the blessing of God today.

Repurposing Replacement Charting

Repurposing Replacement Charting
William J. Rothwell, Ph.D., SPHR
2009-08-25

HUMAN resource (HR) management practitioners and workplace learning and performance (WLP) practitioners in many organizations are heeding the calls of organizational leaders to coordinate planning to prepare for possible losses of highly talented people to retirement, death, or disability. At the same time that unemployment rates globally are increasing due to a general business downturn, organizational leaders are concerned about how to replace key people or key positions as ‘baby boomers’ prepare for retirement. Many HR practitioners and operating managers are looking for simple but robust ways to expedite replacement planning, management succession planning, knowledge transfer from more to less experienced workers, and social contact transfer from more to less socially well-connected workers. As they do so, many throw up their hands and express frustration that it will take too long, and are too complicated or expensive to do.

But what are all these ‘planning’ and what are the available tools to make their facilitation more practical?

Replacement planning

Replacement planning is sometimes confused with management succession planning alhough the two are quite different. Replacement planning assumes that the organization chart will remain unchanged, and it seeks short-term and / or long-term backups from within the organization—and often within the same division or department—for each key position. Back ups are chosen on the basis of which individuals are best equipped to take the place of their immediate supervisors, if only on a short-term basis while a thorough internal and external search is conducted to identify the most qualified person to fill a vacancy.

The simple tool shown in Exhibit 1 can be used to facilitate replacement planning. Starting at the top of the organization, replacement charts can be prepared for each group. A replacement chart can thus be prepared for CEO and his or her immediate reports. The replacement charts can then be cascaded as far down the organization as leaders wish to go.

“Rank” refers to a listing of most qualified people, with rank = 1 signifying the most qualified internal candidate. “Name” of course refers to the name of the person, and “readiness” indicates how well prepared an individual is to assume higher-level responsibility. Readiness is usually rated as RN (ready now), R1 (ready in up to 6 months with proper coaching and development), and R2 (ready in up to 1 year with proper coaching and development).

Of course, replacement planning is far from ideal. It leaves to managers the chore of identifying their own replacements, and that is why these confidential charts are usually reviewed by all managers at one level and their immediate supervisor to validate them. Still, replacement charts are imperfect solutions because the criteria used to determine promotability are left up to each manager. But they are better than nothing, and they do launch conversations about what talent exists in case of emergency and how much bench strength the organization actually has.

Management succession planning

Management succession planning focuses on identifying leaders for each organizational unit. Its key focus is the manager of each level of the organization, starting at the top with the CEO and extending as far down the organization chart as organizational leaders wish to go. But, as Exhibit 2 illustrates, the goal is not to identify individuals as immediate replacements for each position but rather to plan for a talent pool by level. Managers may, for instance, nominate individuals to be considered for the next level. They are then placed in a pool and are systematically developed for greater responsibility. But they are being prepared for any position at the next level above them--not specific positions. Typical goals of a talent pool are to have as many people as possible in the pool and to reach an 80% level of readiness for advancement to the next level. Once individuals are promoted, they are given the final 20% while in their new positions.

Managers have to work together to identify candidates for inclusion in the talent pool. If there is a risk of losing a high percentage of individuals in the targeted higher-level group, then the development of HiPos (High Potentials) in the talent pool is accelerated. In that case, the talent pool is called an acceleration pool to indicate an effort to increase the speed of preparing individuals in the pool for promotion.

Technical succession planning

When experienced people retire or otherwise leave an organization to resignation, death or disability, they take with them special knowledge. That knowledge takes two forms. One form is institutional memory, which is knowledge of how the organization made decisions in the past and what lessons were learned from those experiences. The other form is tacit knowledge of what works in their individual jobs. Preparing to transfer knowledge from one experienced manager or worker to another is called knowledge transfer. Technical succession planning is the process of planning for, and carrying out, knowledge transfer (DeLong, 2004; Rothwell and Poduch, 2004).

Managers are not the only ones with technical knowledge. Indeed, technical knowledge is often most important with groups that rely on special technical knowledge to do their work—such as engineers, IT professionals, accounting professionals, research scientists, and others.

Technical succession planning is growing more important in a global knowledge economy.

While there are many ways to transfer knowledge from more to less-experienced workers (see Rothwell, 2004), a simple tool can facilitate a quick way to consider the special knowledge, based on experience, that managers possess that should be transferred to possible replacements. Use the tool shown in Exhibit 3 to begin this process. While it does not help to capture all the most important technical knowledge, it does facilitate early efforts to lead managers to think about the issue and the need to plan for transfer. Try it out. Then involve managers in developing an approach to capture and transfer the know-how of in-house experts, sometimes called HiPros (High Professionals) to distinguish them from HiPos (High Potentials).

Social relationship succession planning

Technical knowledge is not the only important knowledge that should be the focus of knowledge transfer efforts. Another key issue to consider is how to transfer professional contacts and relationships (see Rothwell, 2007). That is called social relationship succession planning. It is important to any group—such as marketing, sales, public relations, or government lobbying—in which the knowledge of who to call to get results is key to getting those results. In some fields, building a social network can be the endeavor of a whole career. When the person who has done built that social network retires or otherwise leaves the organization, that social network is lost. That can sometimes translate into lost sales, diminished influence, and other problems for an organization.

Simply introducing a replacement to other people will not “transfer” the social contacts. Instead, the person who is about to leave the organization must set up one or more projects between the target of the social network and the successor to build trust and confidence. The person making the transfer then monitors the relationship to ensure that trust is built. Only then can a true transfer take place.

Use the Worksheet in Exhibit 4 to facilitate discussions about the key social networks enjoyed by various leaders and who must acquire those contacts—or else bring special contacts of their own to a replacement decision. While this approach is not perfect, it does begin to focus attention on the issue and provides a simple tool to think about it.

Conclusion

Stepping up to the challenge of succession planning can be daunting. Some practitioners find it difficult to find simple but effective ways to facilitate management dialogues about replacement planning, management succession planning, technical succession planning, and social relationship succession planning. While it is true that robust approaches will yield robust results—you do get what you pay for and you do get out of a system the effort you put into it—sometimes, practitioners are looking for simple tools to get the process moving.
